文章以鲁东地区A村烟草产业为例，借鉴劳动过程的相关理论，探讨农业生产中的劳动控制问题。研究发现：首先，烟草生产中的劳动过程有其特殊性，存在着控制与反向约束的雇佣样态，是雇佣双方对烟草生产的不断适应，并影响着双方的行动策略；其次，烟草生产中的劳动控制呈现出“关系控制”的特征，“关系控制”是熟人社会下关系网络与经济利益相结合的产物，本质上是具有关系取向的经济利益关系贯穿于整个劳动过程，体现了“以和为贵”“权宜”的文化特征；再次，烟草生产场域中的“关系控制”是被一种结构性权力网络所制约，由互惠与制约两种机制共同塑造，也是雇主、烟草工人、烟草公司互动的结果，最终将烟草生产的末梢纳入整个工业市场；最后，本研究对于理解当下非正式就业中的劳动关系及构建新型农业经营体系有一定的启发和借鉴。
Abstract:
Taking the tobacco industry of Village A in the east of Shandong Province as an example, the paper discussed the problem of labor control in agricultural production by referring to the relevant theories of labor process. The study found that the labor process in tobacco production has its own particularity, and there is an employment pattern of control and reverse constraint, which is the constant adaptation of both parties to tobacco production and influences their action strategies. Second, labor control in tobacco production shows the characteristics of “control”, “control” is a product of acquaintance social relation network and the combination of the economic benefits essentially has the orientation of the economic interests relationship throughout the labor process, and it embodies the “reconciliation” and “accommodation” cultural characteristics. In addition, “relationship control” in the tobacco production field is restricted by a structural power network, which is jointly shaped by reciprocity and restriction mechanisms. It is also the result of the interaction between employers, tobacco workers and tobacco companies, finally bringing the end of tobacco production into the whole industrial market. Finally, this study offered some enlightenment and reference for understanding the current informal employment in labor relations and building a new agricultural management system.
